Think of it this way. There will always be one main master for each element. There will be others that may reach master with their element, but at all times, one specific person to look to. It will likely change up every now and then. For example, Nick said he would step down for you when you make it to master. When Tera gets there, he may do so again. Or we could have votes. Either way. Another way is, the current lead of an element could take another under their wing to groom them for the role until they're ready.

And on the training threads, not always necessary. I've learned quite a few abilities on the fly. My Jedi learned force enlightenment when he delved more into the force than usual when fighting Nick.
